Psikolojik Güvenlik ve Çalışan Performansı Arasındaki İlişki: Algılanan Örgütsel Engelin Aracı İş Güvencesizliğinin Düzenleyici Etkisi

Psikolojik Güvenlik ve Çalışan Performansı Arasındaki İlişki: Algılanan Örgütsel Engelin Aracı İş Güvencesizliğinin Düzenleyici Etkisi

Öz:
Bu çalışmada, psikolojik güvenlik ve çalışan performansı arasındaki ilişkide algılananörgütsel engelin aracı ve iş güvencesizliğinin düzenleyici etkisinin incelendiği bir şartlı dolaylı etkimodeli test edilmiştir. Araştırma verileri, Türkiye’de hizmet sektöründe faaliyet gösteren özel birişletmenin 223 çalışanından anket tekniği kullanılarak elde edilmiştir. Araştırma hipotezlerinin testedilmesinde SPSS Macro programı kullanılmıştır. Analiz sonuçları, psikolojik güvenlik ve çalışanperformansı arasındaki ilişkide algılanan örgütsel engelin aracı etkisinin olduğunu göstermiştir. Ayrıcaşartlı dolaylı etki analizleri, bu dolaylı etkinin çalışanların iş güvencesizliği algıları düşük olduğundagüçlü, yüksek olduğunda ise zayıf olduğunu göstermiştir. Araştırma bulguları, psikolojik güvenlik ileçalışan performansı arasındaki ilişkinin, algılanan örgütsel engel ve iş güvencesizliği bağlamında elealınması açısından, daha iyi anlaşılmasına katkıda bulunmuştur. Elde edilen bu bulgular doğrultusunda,araştırmanın teorik ve pratik etkileri tartışılarak gelecekte yapılacak çalışmalara ve sektör yöneticilerineönerilerde bulunulmuştur.

The Relationship Between Psychological Safety and Employee Performance: Mediating Effect of Perceived Organizational Obstruction Moderating Effect of Job Insecurity

Öz:
In this study, a moderated mediation model was tested that were examined the perceived organizational obstruction as mediator and job insecurity as moderator in the relationships between psychological safety and employee performance. Research data were collected from 223 employees of a private service company located in Turkey by using survey technique. SPSS Macro program was used to test the research hypotheses. The results showed that perceived organizational obstruction mediated the relationship between psychological safety and employee performance. Also moderated mediation analyses showed that this indirect effect was strong when employees' perceptions of job insecurity were low but not job insecurity was high. The findings of the research contribute to a better understanding of the relationship between psychological safety and employee performance in terms of perceived organizational obstruction and job insecurity. In line with these findings, the theoretical and practical implications of the research were discussed and suggestions were made for future studies and sector managers.
